Why Supporting Neurodivergent Employees Is Essential for Organisational Success

In today’s evolving workplace, diversity and inclusion are more than just buzzwords—they are essential components of a thriving, innovative, and resilient organisation.
Yet, one area often overlooked is neurodiversity: the natural variation in how people think, learn, and process information. At 3SC, a social enterprise with a strong focus on employability and justice programmes, we’ve seen firsthand how embracing neurodiversity can transform not only individual lives but entire teams.

At 3SC, we often describe our team as a jigsaw puzzle—each person a unique piece with their own strengths and gaps. Rather than forcing everyone to conform to a single mould, we focus on helping each individual find their “them-sized” gap. This approach has helped us grow from a team of four to 25 in just two years, while maintaining a sickness absence rate of just 0.5%—far below the UK average of 2.6%.
This success is rooted in a simple but powerful belief: brains are like fingerprints—no two are the same. Recognising and supporting these differences is not just the right thing to do; it’s a strategic advantage.
🧠 The Reality: A Gap in Understanding
Despite growing awareness, only 29% of employers have invested in neurodiversity training, and 52% of managers express concerns about hiring neurodivergent employees. These figures highlight a significant gap in understanding and confidence—one that can lead to missed opportunities, both for individuals and organisations.
Even more concerning, unemployment among neurodivergent individuals can be as high as 60%, representing a vast, untapped talent pool.

Neurodivergent individuals often possess exceptional abilities that can drive innovation and performance when properly supported. These include:
- Creative problem-solving: Seeing patterns and solutions others might miss.
- Hyperfocus: Deep concentration on tasks of interest, leading to high-quality output.
- Detail orientation: Exceptional attention to detail, especially in data, design, or compliance work.
- Innovative thinking: Approaching challenges from unique angles, often leading to breakthrough ideas.
- Resilience: Many neurodivergent individuals have developed strong coping strategies and adaptability.
- Integrity and loyalty: When supported, neurodivergent employees often show high levels of commitment and honesty.
These strengths are not just “nice to have”—they are business-critical assets. For example:
- JPMorgan Chase found that a neurodiverse team was 48% more productive than a neurotypical team in a side-by-side comparison.
- Deloitte reports that teams with neurodivergent professionals are 30% more productive.
- Organisations that provide mentors to professionals with disabilities saw a 16% increase in profitability, 18% in productivity, and 12% in customer loyalty.
- Companies that actively promote neuro-inclusivity generate 19% more revenue.
And here’s a critical point: if organisations are not including neurodivergent thinkers in the design of their products and services, they could be missing out on at least 20% of the market share—the estimated percentage of the population who are neurodivergent. That’s not just a missed opportunity; it’s a competitive disadvantage.

Traditional management styles often rely on top-down decision-making and performance monitoring. While this may work in some contexts, it can stifle creativity and alienate neurodivergent employees. Coaching means asking powerful questions, listening actively, and helping people find their own solutions. It’s about creating a culture where feedback is continuous and two-way, and where every employee feels empowered to contribute.
